Returning to work after parental leave can feel like a second cliff.
You’re adjusting to new routines, coping with sleep deprivation, and potentially navigating all the emotions that come with starting your little one in daycare, all while trying to “get back to normal” at work.
But the truth is: there is no normal to go back to. Normal needs to be redefined.
And yet, most companies pour all their effort into offboarding and the transition into parental leave: the checklist, the handoff, the farewell lunch.
The re-entry is usually met with little structure.
Or worse, well-meaning comments like:
“Thank God you’re back!”
What parents hear:

A Boston College study found that perceptions of support dropped significantly after returning to work:
HR support: from 84% before leave to 42% after
Manager support: from 81% to 65%
Senior management support: from 76% to 50%
So what would help parents feel more supported?
Here’s what thoughtful re-onboarding can look like:
✔️ A phased return to full-time hours
✔️ Acknowledging their return date (ensure the team knows, too)
✔️ Clear catch-up briefings on what changed while they were away
✔️ Scheduled 1:1s with key team members
✔️ Accommodations for daycare drop-off/pick-up and pumping, if needed
✔️ Thoughtful project assignments that build confidence, not overwhelm
✔️ Simply asking how they’re doing (more than once!) and genuinely listening
Overall, flexibility and open communication are the biggest difference makers.
Parental leave doesn’t end when someone returns. It just enters a new phase.
Support them through it and you’ll support their long-term success.
